Web, UX and conversion recruitment

Nine seats sit under web and conversion, from the developer who builds the pages to the specialist who tests which version earns the demo. We split them by the stage of the website each one owns, screen for what they shipped and what it changed, and charge a flat 15% only once your hire starts.

Nine seats, and which one you are filling

Most web briefs ask for a developer and describe an ownership problem, a speed problem or a conversion problem. We start with what the website should be doing for pipeline and is not.

The website as a revenue channel, and the seat that owns each stage

Stage 1 of 5: Own the site

Moves: site roadmap and pipeline from the website

1 seat

  • Website Manager

The marketing site as a product: roadmap, requests, vendors, analytics and the number the site is accountable for.

Brief us when everyone edits the website and nobody owns it, or every change waits on an agency.

    Hire a Website Manager

Stage 2 of 5: Build

Moves: release speed and page performance

3 seats

  • Front-End Developer

The code visitors touch: components, templates, performance and accessibility on the marketing site and landing pages.

Brief us when pages load slowly, break on mobile, or simple changes need a ticket and a two-week wait.

    Hire a Front-End Developer
  • WordPress Developer

A WordPress marketing site end to end: theme, page builder, custom blocks, plugins, speed and security.

Brief us when your site runs on WordPress and the builds, updates and fixes outgrow a freelancer.

    Hire a WordPress Developer
  • Webflow Developer

A Webflow site end to end: components, CMS collections, interactions and the integrations marketing relies on.

Brief us when your site runs on Webflow and marketing wants pages faster than the current setup allows.

    Hire a Webflow Developer

Stage 3 of 5: Run and maintain

Moves: uptime, speed and technical health

2 seats

  • Web Operations Manager

Keeping the site fast, secure and live: hosting, releases, monitoring, forms, tracking and the processes that stop breakages.

Brief us when forms break, tracking drops or the site goes down, and you find out from a customer.

  • Technical Webmaster

The technical health of the site: crawlability, redirects, DNS, plugins, backups and the fixes search and security depend on.

Brief us when technical issues pile up behind every redesign, and nobody owns the plumbing.

Stage 4 of 5: Launch pages

Moves: campaign pages live on time, and their conversion

1 seat

  • Landing Page Specialist

Campaign and paid landing pages built fast from components, matched to the ad and tested against conversion.

Brief us when campaigns launch late because pages take weeks, or paid traffic lands on the homepage.

Stage 5 of 5: Optimize

Moves: conversion rate and test win rate

2 seats

  • CRO Specialist (Conversion Rate Optimization)

The testing program: research, hypotheses, A/B tests and the readouts that lift demo and sign-up rates on the pages that matter.

Brief us when you have steady traffic and a conversion rate nobody has tried to move with real tests.

  • UX Optimization Specialist

Friction on the site: session analysis, usability testing and the design changes that make key paths easier to finish.

Brief us when visitors reach pricing or the demo form and leave, and nobody has watched why.

  • Pipeline from the website

Every web candidate has a portfolio of sites. Few can show what changed on them.

A live URL proves a site exists, not who built it, how it performs or what it did for the business. We screen for code and builds they own, tests they ran with numbers attached, and how they work inside a marketing team that ships on campaign dates.

  1. A test with numbers

Conversion candidates walk us through one experiment: the hypothesis, the sample, the result and what shipped. Wins without a sample size are where we dig.

  2. Work they can open

Developers show us a build or repository they own and explain the decisions in it: components, performance trade-offs and what they would change now.

  3. Speed and accessibility

We check a site they built against Core Web Vitals and basic accessibility, and ask what they did about what we find.

  4. Working with marketing

We check with a former marketing lead how they handled request queues, launch dates and last-minute changes.

Not sure which seat you need? Tell us what the site should do for pipeline and what stops it, and we will tell you which of the nine owns it.

What web and conversion seats pay in the US

Public US benchmarks, read October 2026. Web pay is mostly base salary. Developer pay depends on platform and seniority, and conversion roles split sharply between specialists who run tests and managers who own the program.

Each bar runs from the 25th to the 75th percentile, the middle half of reported pay.

Ten working days, brief to shortlist

The clock starts when the brief is signed and stops when three to five calibrated candidates are in front of you. Most of that time is spent talking to people, not searching for them.

  1. Day 1

    Calibration call

Forty-five minutes with whoever the hire reports to. We leave with the number the seat owns, the range you can pay and the two or three things that genuinely disqualify.

  2. Days 2 to 7

    Search and screen

We build the list from people doing the job now, approach them directly and screen every name against the brief before it reaches you.

  3. Days 8 to 10

    Shortlist with evidence

Three to five people, each with a page: what they have run, why they fit this seat, pay expectations, notice period and where they are weak.

  4. After the shortlist

    Interviews, offer, start

Interviews run at your pace. We handle scheduling, references and the counter-offer conversation, and nothing is payable until your hire starts.

Questions employers ask before briefing a web search

A CRO specialist runs tests to lift conversion, a UX optimization specialist finds and removes friction in key flows, and a front-end developer builds what both of them decide. Testing and research choose what to change; development ships it. In smaller teams one person covers testing and UX, but the developer seat rarely doubles as either.

A flat 15% of the hire’s first-year base salary, payable only once they start. On a $110,000 base that is $16,500, and the same 15% applies to every seat on this page. There is no retainer, no exclusivity and nothing to pay if the search does not produce a hire. If a placement leaves inside the guarantee period, we rerun the search at no further fee.

The BLS puts the middle half of US web developers between $64,230 and $126,230 a year (May 2025, all industries), and Built In reports a $101,000 median base for front-end developers (October 2026). Salary.com puts conversion rate optimization specialists at $66,170 to $80,086 base and managers at $112,868 to $134,885. Platform depth and seniority move the number.

Name the platform, the pages the developer will own and how fast marketing needs them. A marketing site needs someone who ships components quickly, cares about speed and tracking, and can work from a designer’s file without a product manager. We screen builds they own and their working pace, then shortlist within ten working days.

Hire for the platform you run today, unless a rebuild is already decided. WordPress suits large sites with custom functionality; Webflow suits teams that want marketers editing pages without code. If a migration is on the roadmap, brief us for the destination platform and say so, and we screen for migration experience.

When the site has enough traffic to reach a result in weeks, not quarters, and the pages that matter are stable. Below that, tests rarely conclude and a UX specialist or a stronger copywriter moves more. A useful rule: if your demo or sign-up page gets only a handful of conversions a week, fix traffic and messaging first.

Yes. A website manager, a developer and a conversion specialist hired as one structure is how we run a pod, briefed together so each search builds on the last instead of restarting. The same 15% applies to each hire, payable as each one starts, with the owner of the site usually hired first.

Brief us on a web seat

Tell us what the site runs on, what it should do for pipeline and where it falls short. We reply within one business day with which of the nine seats it is and what it pays.
